中文摘要: | 中国经济的上升势头催动了旅游休闲业及相关产业的繁荣,经济型酒店成为了大众出行的必需品,各大品牌之间的竞争方式也渐渐从粗放式的“跑马圈地”转变为精细化的“比拼内功”,酒店规模与服务品质成为了各家“必争之地”。当企业成为体量更大的组织时,目前的人才梯队、人才数量、人员素质能否对大量的岗位需求进行有效补给?将直接影响门店新增的速度、酒店的业绩,进而影响整个集团的良性发展。 文章旨在构建RJ集团酒店总经理胜任力模型,并对与之相关联的酒店总经理核心能力关键基因进行探究。基于职业水平、自我认知能力、沟通协调能力、领导管理能力、组织建设五项区间来构建RJ集团酒店总经理胜任力模型。通过胜任力问卷调研、企业文化演绎、聚焦小组访谈等方式,在全行业通用型172项要素特质中提取出接近酒店行业特质的67项基础素质能力特质,之后又通过 Behavioral Event Interview行为事件访谈法、案例访谈、绩效分析等最终筛选出了12项核心素质能力要素,即:正直可靠、行动导向、追求成效、顾客为先、经营意识、组织能力、流程管理、解决问题、关心员工、高效团队、培养下属、个人学习,作为RJ集团酒店总经理胜任力模型要素。并通过对各项要素具体体现行为的描述进行了明确的定义,并尝试将该素质能力研究结果融入人才招聘、人才培养、绩效评定、人才评价、自我发展等实践中。本文中将部分重点实践进行了详细的诠释,并且也描述了具体的使用方法。 基于大量的文献查阅,也为本次研究奠定了理论基础。综上所述,全文阐明了研究RJ集团酒店总经理胜任力模型开发与运用的背景、研究方法、结果转化,通过该研究提供酒店行业特别是连锁性质的酒店集团企业,在快速精准储备人员、标准化复制管理人员方面有一定的参考价值。 论文题目以及全文中的酒店总经理指RJ集团旗下单体酒店的总经理。 关键词:RJ集团;酒店总经理;胜任力模型;体系建设 | |
英文摘要: | China's economic rise in fuelling the flourishing tourism leisure industry and related industries, economy hotel has become a popular travel essentials, the competition between brands way also gradually from the vulgar "their" into the intensification of competition "internal strength", the hotel scale and service quality has become the "importance".When an enterprise becomes a larger organization, can the current talent echelon, the number of talents, and the personnel quality be able to effectively supply a large number of job requirements? It will directly affect the new speed of the store and the performance of the hotel, thus affecting the benign development of the whole group. This article aims to construct the competency model of general manager of RJ group hotel, and to explore the key genes of the hotel general manager's core competence.Based on the professional level, self-cognition ability, communication and coordination ability, leadership management ability, and organization construction of five intervals to construct the competency model of RJ group hotel general manager.Through competency questionnaire investigation, enterprise culture to deduce, focus group Interview, 172 elements in the industry for general characteristics extracted nearly 67 basic quality and ability of the hotel industry characteristics, followed by Behavioral Event Interview Behavioral Event Interview method, case Interview, performance analysis, finally chose 12 core quality elements, namely: integrity and reliable, action-oriented, the pursuit of success, the customer first, management consciousness and ability of organization, process management, problem solving, concerned about the staff and efficient team, training subordinates, individual learning, as the hotel general manager competency model RJ group elements.And through the description of the various elements embodies behavior made clear definition, and try to blend in the quality and ability results recruitment, training, performance evaluation, personnel evaluation, etc in the practice of self development.In this paper, some key practices are explained in detail, and the specific methods of use are also described.
