中文摘要:信息时代已经到来,企业的知识总量已成为其竞争优势的关键来源。企业外部环境的变化速度更快、范围更广,这些变化包括市场和供应链的全球化、新兴行业的涌现和技术的快速变革等等。知识相较于其他生产要素,一方面可以通过有效管理和持续创造产生更大价值,另一方面又因为难以形式化和系统化而不易被复制和模仿,可以成为企业区别于其他竞争者的优势。但是知识的分布具有高度个人化的特点,因此如何促进员工的知识共享,将个体所掌握的知识有效集合起来并充分利用,对知识资本的形成非常重要。 对于组织中的个体来说,个人的知识技能能够使其拥有在劳动力市场中的相对优势和组织内部的较高地位,是影响工作收入回报的关键因素,因此个体不太会主动进行知识共享。组织必须拟定有效的激励机制和管理措施来促成员工的知识共享行为。已有研究多是关注内部平台建设和工作满意度对知识共享的积极影响,并不能完全解释知识共享行为的动机。 本研究主要关注挑战-阻碍性压力在组织中个人层面得到的感知,并分析它对员工知识共享行为的影响作用,在考察知识共享行为时从协同精神、躬行表现和分享质量三方面进行评估。结合共享行为的发生条件,本研究选取团队相依性中的任务相依性和产出相依性两个维度分别检验任务特征的调节作用。本研究以个体为单位进行问卷调查,利用SPSS 22.0进行数据的统计分析,主要结论为:(1)挑战性压力对知识共享行为(协同精神、躬行表现)具有显著正向影响,阻碍性压力的作用并不显著;(2)团队相依性(任务相依性、产出相依性)对挑战性压力与知识共享行为(协同精神、躬行表现)的关系具有显著调节作用。 
英文摘要:With the arrival of the information age, knowledge has become a key source of enterprise competitive advantage. The external environment of enterprises is changing faster and wider, and these changes include the globalization of markets and supply chains, the emergence of new industries, and rapid technological changes etc. Compared with other production factors, on the one hand, knowledge can generate greater value through effective management and continuous creation. On the other hand, knowledge is difficult to be replicated and imitated because of the difficulty on formalization and systematization, which helps enterprises form unique competitive advantages. However, the distribution of knowledge in the organization is highly individualized. Therefore, how to promote the knowledge sharing behavior of members and make full use of the knowledge possessed by individuals is crucial to the formation of knowledge capital. For individuals in an organization, individual knowledge and skills can enable them to have a comparative advantage in the labor market and a higher status within the organization, and this is a key factor affecting the return on work income, so individuals are less likely to share knowledge. The organization must develop effective incentives and management measures to promote the knowledge sharing behavior of employees. In the existing research, more attention is paid to the positive influence of internal platform construction and job satisfaction on knowledge sharing, and the motivation for knowledge sharing behavior cannot be fully explained. This study focuses on the influence action of challenge-hindrance stress of egocentric awareness on employees' knowledge sharing behaviors, and assesses the three aspects of cooperative spirit, behavior of active participation, and quality of sharing when examining knowledge sharing behavior. Combined with the occurrence conditions of sharing behavior, this study selects the two dimensions of task dependencies and output dependencies in team dependencies to test the regulation of task characteristics respectively. This study conducted a questionnaire survey in individual and conducted statistical analysis of data by SPSS 22.0. After verifying the hypothesis, the following conclusions were drawn: (1) Challenge stress has a significant positive influence on knowledge sharing behavior (cooperative spirit, the behavior of active participation), and there was no significant correlation between hindrance stress and knowledge sharing behavior. (2) Team interdependence (task interdependence, output interdependence) can significantly moderate the positive effect of challenge stress on knowledge sharing behavior (cooperative spirit, the behavior of active participation).
