中文摘要:改革开放30年来,中国经济取得了举世瞩目的成就,其背后的推动力量来自于蓬勃发展的中国企业。然而随着2008年全球金融危机的深化,中国经济与中国企业也将面临着前所未有的挑战。在此次经济危机面前,中国企业能否逆势成长将影响到国民经济的进一步发展。而企业成长是因为企业中的人积极作为,这些行为背后是企业家精神的发挥。因此,本研究选取战略人力资源管理为视角,探寻经济危机情境下企业成长的可能性。 首先,本研究对四种既存的企业成长理论进行了文献综述与比较分析,提出企业成长的本质原因在于对自身潜在资源的持续挖掘与利用,即成长经济是规模经济与范围经济的本源,而成长经济发生的原因在于企业中的人积极发挥企业家精神进行创新的结果,即企业家经济是成长经济的动因。其次,本研究对企业家精神发挥的途径,即创新进行了文献梳理,认为创新具有不确定性、积累性、集体性的特征,因此在资源配置方面需要对应的具有战略性、开发性与组织性,在此基础上提出创新的知识观,即认为创新的本质在于知识创造。再次,本研究对知识创造的过程进行了剖析并划分为:创发—洗练—凝华三个阶段,而每个阶段的实现都有赖于企业家精神的发挥。然后,本研究通过理论分析与丰富的案例研究,对人力资源管理的战略性做出论证,认为人力资源管理的战略高度在于使企业的人才存量与企业成长形成双向适配的关系,而人力资源管理的战略深度最本质的体现即是培育群体性的企业家精神。最后,本研究认为战略人力资源管理需要统筹兼顾四组悖论:保健与激励的平衡;个人与集体的平衡;潜在与显现的平衡;长期与短期的平衡。 本研究认为,在经济危机情境下,企业更应该通过运用战略人力资源管理的方式培育起企业家精神,并使这种精神得到有效的发挥,从而实现知识的创造,使企业通过创新的方式获得企业家经济,最终使企业得到成长。 本研究在企业成长一般理论的基础上,选取企业家精神作为切入点,对经济危机情境下的企业成长做出新的理论解释;同时丰富和完善了创新理论与知识创造理论。本研究对人力资源管理的战略性进行了理论创新,提出战略高度与战略深度的划分,并提出战略人力资源管理的最终落脚点在于培育群体性的企业家精神,以及在培育企业家精神时需要把握好的四组悖论。本研究试图在经济危机情境下探寻企业成长的可能性,希望能对企业实践有所借鉴意义。 
英文摘要:Thirty years of reform and opening to the outside world has seen a tremendous achievement on Chinese economy. The impetus behind it is the booming development of Chinese enterprises. However, with the deterioration of the 2008 global financial crisis, the Chinese economy and enterprises are confronting an unprecedented challenge. Whether the Chinese enterprises could grow against the trend in the current climate will exert a great influence on the further development of national economy. Most of all, the development of enterprises is a result of human conducts supported by entrepreneurial spirit. Therefore, this research, viewed from standpoints of Strategic Human Resource Management, will search for the possibility of Chinese enterprises growth under the economic crisis. Firstly, this research has generalized relevant documents of the four existed Enterprise Growth Theory, and has made a comparison of them as well as an analysis. It puts forward that the underlying force of enterprise growth is the continued excavation and exploitation of its own potential resources. That means Growth Economy is the origin of Economies of Scale and Scope. And it is entrepreneurs’ initiative, as a result of entrepreneurship, that makes the economic growth happen. Entrepreneurial Economy is the driving force of economic growth. Secondly, after collating relevant documents, this essay considers innovation, the way in which people exert entrepreneurship, has a combined character of instability, accumulation, and communality. Hence, strategy, exploration and organization should be taken into account in terms of distribution of resources. Thirdly, this research has divided Knowledge Creation process into three periods: Emergence—Extraction—Condensation. The realization of each period depends on the exertion of entrepreneurship. Then, through theory analysis and case study, the research has reached a demonstration of SHRM that its height rests with whether there’s a mutual niche match between elites and enterprises, meanwhile, its depth lies on the cultivation of entrepreneurship. Finally, the research considers that HRM should integrate the following four paradoxes together: hygiene factor vs. motivation factor; individualism vs. collectivism; potential ability vs. presented ability; long-term orientation vs. short-term orientation. The research emphasizes that during the economic downturn; enterprises should cultivate entrepreneurship and exploit it to the utmost through SHRM. Thus, the knowledge produced will make enterprises achieve Entrepreneurial Economy through innovation, and finally give enterprises opportunity to develop. Based on the general enterprises development theory, the research has made new theoretical explanation of enterprises growth under economic crisis, meanwhile enriched and perfected the innovation theory and the knowledge creation theory by choosing the entrepreneurship as the breakthrough point. It has also renewed the strategic meaning of HRM, proposed the division of height and depth of HRM, and suggested that the ultimate foothold should be set in the cultivation of entrepreneurship. While cultivating the entrepreneurship, the enterprises should also get a good hold of the four paradoxes. This research intends to search for the possibility of Chinese enterprises growth under the economy crisis. Hope it could be a reference to enterprise practices.
