中文摘要: 在当前全球竞争和科技迅猛发展的背景下,组织的生存环境愈加复杂多变,要求组织持续改进以获得更持久的竞争力,因此学习成为了个人和组织适应环境变化的首要手段,企业也为员工提供了多种类型的培训和开发,但效果并不理想。所以,作为正式学习的补充和完善手段,员工的非正式学习方式越来越被认为是一种工作资源而被个人和企业所关注。但到底如何去激发、如何积极干预和管理员工的非正式学习依旧是目前企业管理实践中急需解决的问题。 目前关于员工工作场所非正式学习的理论研究也存在着一定的局限性,已有的研究主要从成人教育与学习的角度出发,探讨了非正式学习的概念内涵、基本特征、价值作用等,鲜少从人力资源开发的角度入手,分析其形成的动因和机制。因此,探讨员工的工作场所非正式学习的形成机制和促进条件,为组织引导员工的非正式学习行为提供理论分析框架,具有重要的现实与理论意义。 本文从目前的企业中常常忽视新员工工作场所中的非正式学习这一现象入手,指出研究员工工作场所非正式学习的现实和理论意义。之后,通过回顾终身学习理论、建构学习理论、社会学习理论、学习型组织等基础理论,以及梳理国内外关于非正式学习的相关文献研究,界定了员工工作场所非正式学习的内涵、分类、作用以及相关概念辨析,为研究非正式学习行为奠定了基础。在回顾理论和研究成果之后,本文以企业的新员工为研究对象,通过进行深度访谈和收集二手资料获得较为全面的资料,并利用质性分析软件NVivo 11.0 Plus对其进行编码与分析,探析了新员工非正式学习行为发生的“学习意愿-学习机会-学习能力”的形成机制,以及组织在此这其中发挥的“过程-结果”的促进条件。最后,根据所得的分析结论,结合国内外的组织学习经验,从个人和组织的角度为刺激和引导员工非正式学习提供积极干预策略。  
英文摘要: In the context of the current global competition and rapid development of science, the organization's survival environment becomes more and more complicated. For continuous improvement and more lasting competitiveness, employees’ learning has become the primary means of individuals and organizations to adapt to the environment changes, and the enterprise also provides a variety of types of training and development ways to employee, but the effect is not ideal. Therefore, as a supplementary means of formal learning, the informal learning of employees is increasingly regarded as a kind of work resource and is paid attention by individuals and enterprises. However, how to motivate and how to actively intervene and manage employees' informal learning is still an urgent problem to be solved in enterprise management practice. At present, the theory of employee’s workplace informal learning research also exist some limitations, which were mainly from the perspective of adult education and learning to investigate the concept, basic features and value of informal learning. Only few studies have been done to analyze the causes and mechanisms of informal learning from the views of human resource development. Therefore, discussing the employee's informal learning formation mechanism and facilitating condition will provide theoretical guide for analysis framework, which have important practical and theoretical significance. Now the informal learning in the workplace of new employees is often overlooked. This paper started with this phenomenon and pointed out the practical and theoretical significance of the research. Then, by reviewing some basic theories such as the lifelong learning theory, the construction of learning theory, human capital theory, learning organization theory, and combing the domestic and foreign related literature research about informal learning, defined the meaning of new employees’ informal workplace learning concept, classification, function and differentiate, which laid the foundation for research on informal learning. On this basis, the author taking the new employees as research objects to coded and analyzed the comprehensive data, which were obtained through in-depth interviews and second-hand data, by Qualitative analysis software NVivo 11.0 Plus, and get the mechanism model of "learning ability - learning opportunity - learning motivation" (AOM). Besides, it has also been found that the organization plays an important role in the informal learning of employee, which provides the promotion conditions for "process support - result support". Finally, based on the analysis results, combined the learning experience of the domestic and foreign successful organizations, the author provided some active intervention strategies for stimulating and guiding employees' informal learning from the perspective of individuals and organizations.
