中文摘要:随着经济全球化的深入,各国间的企业竞争加剧,科技的迅速发展带来了应用技术的快速迭代更新,当今企业需要在高度不确定性的环境中求生存谋发展,外界环境的变化激发了企业内部环境与结构的变化,组织设计从以结构为中心逐渐变化到以团队为中心,变得更加灵活。团队这一形态在组织中正扮演日趋重要的角色,外部环境也对组织和团队的创造力提出了更高要求。从影响团队创造力的因素入手,团队内成员的表现与团队氛围等因素都会发挥重要作用。该研究探讨了团队公民行为对团队创造力的影响机制,将团队凝聚力划分为任务凝聚力、社交凝聚力与团队吸引力三个子维度,创造性地分析这三个维度可能产生的不同的解释作用,目的是构建假设模型,并通过实证检验的方式探索团队公民行为对团队凝聚力不同维度的解释作用,团队凝聚力不同维度对团队创造力的解释作用,以及团队凝聚力是否在其中起到了中介作用,弥补相关领域的研究空白,并基于研究结论为企业的管理实践提供参考。 研究对相关文献进行了回顾与梳理,进而提出了理论模型与假设。运用实证研究的方法,以企业中的稳定的工作团队为调查对象进行数据收集,每个团队中至少包含3个有效的样本成员,随后使用SPSS22.0统计分析软件对有效数据进行相关分析、回归分析与中介效应的检验,得出对前文假设的检验结果,其中9个假设得到支持,3个假设没有得到支持。 该研究得到以下结论:首先,团队公民行为对团队的任务凝聚力、社交凝聚力和团队吸引力均有显著的积极影响;其次,团队的任务凝聚力、社交凝聚力和团队吸引力对团队创造力都有显著的积极影响;最后,任务凝聚力和团队吸引力能在团队公民行为与团队创造力的关系之间起到中介作用。 
英文摘要:With the deepening of economic globalization, the competition among companies in various countries has intensified, and the rapid development of science and technology has brought about rapid and iterative updating of application technologies. Today's enterprises need to survive and develop in a highly uncertain environment. It leads a change of organization's internal design which from structure-centered to team-centered. Team is playing an increasingly important role in organizations. The external environment also imposes higher requirements on the creativity of organizations and teams. Starting from the factors, we can find that the performance of team members and team atmosphere will have an essential impact on the level of team creativity. This study explored the impact mechanism of team citizenship behavior on team creativity and divides the team cohesion into three sub-dimensions of task cohesion, social cohesion and team attraction. The study creatively analyzed the different explanatory roles that these three dimensions may produce. By constructing the hypothesis model and empirical tests, the research aimed to examine the impact of team cohesion has on team creativity and whether team cohesion plays a mediating role in this relationship, then further fills in the theoretical gap and provides a reference for the management practice. The research reviewed and combed relevant literature, and then put forward theoretical model and hypotheses. It used stable work teams in the company as the survey object for data collection. Each team contained at least three members as a valid sample. SPSS 22.0 statistical analysis software was then used to perform correlation analysis and regression on valid data. The software was also used to examine the mediating effects. At last, 9 hypotheses were supported while 3 hypotheses were not supported. The research drew the following conclusions: First, the team citizenship behavior has a significant positive impact on task cohesion, social cohesion, and individual attraction to the group of the team; secondly, the three dimensions of team cohesion all have significant positive impacts on team creativity. Finally, task cohesion was verified that can mediate the relationship between team citizenship behavior and team creativity, individual attraction to the group also has the same effect, but social cohesion does not have mediating effect.
