中文摘要:网络化时代的到来加剧了市场-企业-社会环境的动荡复杂性,对企业的创造性适应能力提出了新的要求,传统的组织方式和激励方式已经不能适应企业发展的需要,不确定性条件下的员工激励问题成为常态。本文旨在通过对传统激励理论的梳理,寻找员工之所以能够被激励的深层次逻辑(诱因-动机-行为),并将其与实际情境下中的不确定性(工作内容-工作过程-可能结果)相结合,最终得出不确定性条件下的员工激励模型。 本文首先对传统激励理论进行了全面的梳理,从经典的“诱因-动机-行为” 理论到其在不同人性假设下的应用与以其为核心的需求层次理论、双因素理论、期望理论、公平理论和综合激励理论,进而拓展到组织情境下的激励理论,并对传统理论中对不确定性条件下激励问题的尝试进行了梳理。由于互联网企业的创新性项目是组织情境中不确定性的典型体现,笔者在文中对其本质与特征进行了详细的界定,通过对互联网企业行业特征、企业类型和工作特征的分析建立起其与不确定性之间的关系,并对创新性项目的激励特点与难度进行了简单的分析。 通过以上对传统激励理论的梳理和对不确定性的解读,本文首先构建出了不确定性条件下的个体激励模型,并通过对情境的添加进一步推导出团队的激励模型,最终细化到互联网创新性项目团队的激励模型。本文的最后通过对京东集团创新性项目团队现有激励模式的分析与再设计,对文中构建的模型进行了应用和印证。 
英文摘要:The advent of networked era has increased the volatile complexity of market, enterprise and social environment, and put forward new requirements for the enterprise 's creative adaptability. Traditional organization and incentive methods have been unable to meet the needs of enterprise development, and the problem of employee motivation under uncertain conditions becomes normal. This paper aims to find out the deep logic (incentive - motivation - behavior) of how employees can be motivated through the analysis of traditional incentive theory. And then combine this logic with the uncertainty in the actual working situation (work content - working process - possible result), and finally get the employee incentive model under uncertain conditions. At first, this paper comprehensive combs the traditional incentive theories, from classic “incentive-motivation-behavior” theory to its application in different assumptions about human nature,and the needs theory, two-factor theory, expectancy theory, equity theory and comprehensive incentive theory which have been centered on it. Furthermore, the motivation theory is extended to the organizational situation, and attempts of the traditional theory to stimulate employees under uncertain conditions. Because the innovative project of Internet enterprises is a typical embodiment of the uncertainty in the organizational situation, this paper defines its essence and characteristics in detail. Through analyzing the characteristics of Internet enterprise industry, enterprise type and work characteristics, this paper establishes the relationship between it and uncertainty, and makes a simple analysis of the incentive characteristics and difficulties of innovative projects. Through the above analysis of traditional incentive theories and the interpretation of uncertainty, this paper first constructs the individual incentive model under uncertainty conditions, and further deduces the incentive model of the team through the addition of the situation, and finally elaborates the incentive model of the Internet innovation project team. Finally, through analyzing and redesigning the existing incentive mode of the innovative project team of JD group, this paper applies and verifies the model constructed in this paper.
