| 中文摘要: | 组织社会化是新员工进入企业之后,通过获取相应的知识、态度和行为,从组织的外部人变为内部人的过程,实质就是新员工经过调整和适应尽快融入企业的过程。本研究通过理论与实证两个角度,从以下三个方面阐述应届毕业生组织社会化的过程:首先,我国应届毕业生求职及入职后培训的现状。通过数据统计和作者的调查发现,目前我国每年新增毕业生人数逐年递增,而社会需求并不是同比上升,很多企业对校园招聘还存在一定的误解,对招聘到的应届毕业生的培训重视程度不够,对其在这方面应承担的社会责任意识不到。第二,在校学生最终是要走出校门,走向社会的,而在这个社会化的过程中是要靠社会、学校、用人单位和学生个人共同努力的,其中作为用人主体的企业在其中扮演着重要的角色。作者认为应届毕业生的社会化过程的初期应该分为三个阶段:职前期的实习――接触期的校园招聘――入职培训。第三,企业在帮助应届毕业生社会化的过程中既承担了社会责任,同时也为企业自身培养了人才,研究表明,一个良好的组织社会化策略会降低新员工的焦虑和不适应感和不确定感,加速新员工的转变过程,提高员工的工作能力、工作效率和工作责任感。是与员工的工作满意度呈显著正相关,与离职率呈负相关。所以一个良好的组织社会化策略将会极大的激励员工,促进员工为企业创造更大的价值。 | |
| 英文摘要: | Organizational socialization is the process by which employees learn the values, norms, and required behaviors, which permit them to participate as members of an organization. This thesis will expound the process of freshgraduates organizational socialization from three aspects by theory and demonstration.First, it shows the status quo of campus recruit and orientation. There are some mistakes of campus recruit and freshgraduates training. There are few companies consider training freshgraduates as social responsibility. Second, although, many companies would not accept graduates, they must leave campus and then go to society. In this process, it depends on society, universities, companies and students-self working together. The companies play the most important role. In this thesis, it shows the three steps of freshgraduates organizational socialization initial stages. They are intern before entry, campus recruit and orientation.Third, in this process for companies get much value. They bear the social responsibility, at the same time, training themselves' talents. The researches indicate that a positive correlation between a high degree of job standardization and task mastery, role clarity, acculturation and social integration. These findings suggest that a high degree of job standardization can facilitate quickly and efficiently the socialization process for new employees. It is recommended that organizations should establish a mechanism of helping freshgraduates learning and doing in bringing them up to speed. | |
